Nursing and the Prevalence of Horizontal Violence in the Workplace

Abstract

Horizontal harassment among nurses often goes unreported and unresolved. As result, nurses find their working environment to be hostile and a place that creates anxiety. The nursing shortage already contributes to anxiety and stress among nurses as the struggle to meet increasing demands. This research study explores the prevalence, types of harassment and responses to it by both the victim and administrative staff. It will help to examine the effects of horizontal violence in the workplace on job satisfaction and the likelihood that the nurse will leave as a result of the harassment. This study will provide information that will help in the development of policies and procedures to help curb horizontal violence in the workplace.

Introduction

In order to provide the best quality care for patients, nurses must be able to focus entirely on the patient's needs. Anything that distracts from the ability to a focus on patient needs has the potential to significantly reduce the quality of care that the patient receives. It has long been recognized that a nursing shortage exists and that there are not enough nurses to care for the population with growing healthcare needs. This is particularly true in the area of long-term nursing andin geriatric care. As the population of Baby Boomers age, they will be meeting needing healthcare, and currently there are not enough nurses to provide it, let alone to meet the growing needs of the future. It is important to understand what creates job satisfaction andin career longevity in the nursing profession. The problem of horizontal harassment among nursing staff becomes even more important when the nursing sore shortage andin quality of care are taken into consideration.

Horizontal violence in the workplace is a growing problem. It is a particular problem with new graduates in new nurses. It can incorporate physical or nonphysical acts such as sabotage, destructive criticism, backbiting, undermining someone, scapegoating, and verbal confrontation. The victims feel ridiculed, demeaned, and humiliated. Even tenured nurses are not free from these types of victimization. The harasser tends to be an experienced nurses that feels overburdened by the stress of their workload andin the long hours that are now a gruesome fact of the nursing profession. Horizontal violence often occurs due to job stress when harasser takes out their frustration on someone else. This research will explore the problem of horizontal violence in the workplace as it relates to job satisfaction, retention and longevity in the nursing profession.

Problem statement

Currently, research into the problem of horizontal harassment in the nursing profession suffers from a lack of direction. Similar types of harassment in the workplace have been studied extensively. One example of this a sexual harassment. Horizontal violence is different from sexual harassment and the victims and perpetrators share both similarities and differences. Horizontal violence among nurses is a relatively new field of study. As such, there is yet to be developed a clear definition, established prevalence, typical patterns, and other characteristics that are important to understanding the problem and developing a solution. The study will explore the problem of defining in understanding horizontal violence in the nursing field and its relationship to job satisfaction, retention, and longevity in the nursing profession.

Literature Review

Literature horizontal violence among nurses is limited. It is recognized that the predominant problem exists, but to date, few research showed these have formally examined the topic. Many hospitals have begun to develop policies regarding more as all horizontal violence that sounds similar to their policies on sexual harassment or other forms of harassment in the workplace. It is good that organizations are being proactive in their approach, but at the current time, it cannot be safely assumed that these policies will be effective until valid research has been conducted about horizontal violence. There are huge gaps in our knowledge base about horizontal violence in the workplace and its effects on the nursing staff and others.

Thompson & Burk (2009) examined horizontal violence in the workplace against junior nursing students. They found that horizontal violence led to high turnover and lower morale among junior nursing students. McKenna, Smith, & Poole et al. (2003) found that new graduates experienced or as horizontal violence across all clinical settings and that it had a significant effect on leaving the profession and on interpersonal conflict. The study also found that many of the respondents had no training on how to manage the behavior.

These research articles are typical of the content and types that are available on the subject of horizontal violence in the nursing profession. They only provide general information and eat acknowledge existence of the problem. They give no specifics and do not help to further research in the area so that clear solutions can be found in the future. More detailed research needs to be conducted in this study area. This research will help to fill in many of the gaps that currently exist in the body of research on the topic.

Hypothesis

This research will explore the hypothesis that horizontal violence is prevalent in the nursing profession. It will explore a secondary hypothesis that horizontal violence among nurses contributes to the nursing shortage of through creating a hostile work environment

Note: A qualitative research approach will not necessarily include a qualitative hypothesis statement.

Research Design

The research design for this study involves a quantitative survey methodology that explores the key gaps in literature regarding horizontal by violence in the nursing profession. This study design is based on study designs and similar topic areas. The design will provide definitive answers regarding the scope and defining characteristics of horizontal violence in the nursing profession.

Role and bias of researcher

In this study, the researcher is already where aware that the problem of horizontal violence among nurses is a prevalent in important topic. It will be important for the researcher to make certain that they do not exaggerate the results of the study to support their own opinions about the topic.

Sampling Techniques

The study will use random voluntary sampling through the recruitment of volunteer participants from among local hospital nursing staff. The researcher will have no control over saint the sampling or selection of the study group. Therefore, this will reduce the ability of the researcher to introduce bias into the study group that does not naturally occur within that group on a daily basis.

Participants

Study participants will include a mixed group of 100 nursing staff from among the various area hospitals. They will range in age from 22 to 65, will be of mixed gender, and will have various years of experience as a nurse and at the facility where they are currently working. This mixed group will provide a cross section of the general population of nurses within the geographic area.

Data Collection Methods

Data will be collected using a survey instrument that is distributed to the administrative staff among the various hospitals in the area. The administrative staff or workroom will ask volunteer nurses to take the survey and return it to them. They will collect the surveys and place them in a Manila envelope to be picked up by the researcher at a specified time.

Instruments

The survey instrument will consist of a single survey that is based on a study conducted by the U.S. Merit Systems Protection Board regarding sexual harassment. This study will address similar topic areas and will reword the questions to reflect the area of horizontal violence among nurses.

Research Procedure

The researcher will distribute surveys to local nurses with the permission and assistance of their administrative senate staff. It Iis not an unexpected that the study will cause any harm to the human participants. All study results will be kept anonymous and presented in aggregate to hide the identities of individual nursing staff participants. The surveys will be collected and analyzed by the researcher at a specific date and time as arranged with the administrative staff.
