Changing the Recruitment Process at McDonald's Using Kotters 8 Stage Model

Describe the organization in terms of industry, size, and history.

McDonald's is the world's largest fast food restaurant, operating in more than 34,000 restaurants across 118 countries (McDonalds, 2013). The firm, which can trace its history back to 1948, started out as a single self-service and drive through restaurant owned by brothers Dick and Mac McDonald, with a menu of only 9 items, including 15 cent hamburgers (McDonalds, 2013). The restaurant was successful and its' history was changed in 1954, when Ray Kroc, a Multimixer (shake machine) salesman came to visit the brothers with the aim of selling them some more shake machines. While talking to the brothers he discovers they had plans to grow and were looking for a franchise agent (McDonalds, 2013). Ray Kroc opened the first franchise in Des Plaines, Illinois, and later bought the entire company from the brothers (Kroc, 2012). The rapid growth was facilitated by the adoption of a franchise model, included a significant level of support provided through the existing systems and processes which were used in the company stores. The processes provided to the franchisee dealt with the operational aspects of the business, making and serving food in a standardized manner, to established specific quality control requirements, and supply chain management as well as effective branding and support marketing (Kroc, 2012). However, the systems provided also dealt with support functions, such as the provision of training and development materials and processes to support monitoring and control, not only of the food quality and standards, but also of employee performance. The development of Hamburg University was not only the company use, but also the franchisee use (Kroc, 2012). The franchise model has been highly successful for McDonald's, and today approximately 80% of all global McDonald's restaurants are owned by independent business people through use of franchise agreements (McDonald's, 2013). The high levels of support and established efficient systems have helped to lead to McDonald's current successful position.

However, to remain successful, the company, along with the franchisees, it ensures all processes remain efficient, especially in the competitive fast food industry. The environment in which McDonald's operates is the fast food industry, also referred to as the quick service restaurants sector. This is highly competitive, with more than 200,000 restaurants in the U.S. alone, and revenues of approximately $160 billion in 2012, growing at an average yearly rate of 8.6% (Fast Food Industry Analysis, 2013). It is also a sector where the franchise model is widely utilized, and while the franchise system can provide a large number of benefits, the lower level of control exercised by companies over their franchise holders can also result in some potential problems (Gillis and Castrogiovanni, 2012).

b. Describe how the HR program / policy / process / procedure / initiative that have been proposed should be changed.

The focus of the business and provision of the service is often incorporated many human resource elements, with the company values often filtering down to the franchisees. This has been seen with the significant investments in training development, including founding of Hamburger University in the U.S. is 1961, as well as significant investment in training for the franchise owners before they take on a restaurant, as well as training support materials for the employees. There is a recognition that the organization complying is highly reliant on the staff it employs to deliver the service, by flying with relevant systems so the firm can operate in an efficient manner (Kroc, 2012). However, the emphasis on human resource management starts after an employee has been recruited, when the initiation takes place. A problem that is seen in many McDonald's, including many franchises, has been a high level of staff turnover, and a potential lack of commitment on the part of some staff. In many cases the recruitment process may be a contributory factor, with management who want to recruit staff taking a very casual approach towards recruitment process.
